Abstract |
本研究の目的はコーチング学習会に参加した師長がどのように変化し看護管理にコーチングを活用したか,また係長への影響の詳細を明らかにし管理に有用なコーチング技術について考察し記述することである。学習会に参加した師長3名とその直属の係長3名への半構成的インタビューを行った。結果は師長のコーチング活用は不十分としながらも実践され,活用した技術には傾聴・承認・私メッセージ・質問を上げた。コーチングを実践した手ごたえから自己効力感を得ていた。そして現実の自分への気付きから自分の課題を追求する姿勢に繋がった。係長は師長の変化を認め,師長の努力する姿は係長のモデルとして係長の管理意識を育てることに繋がっていた。活用が不十分でかつ管理上必要なコーチング技術は傾聴と承認であった。傾聴への努力が係長に与える影響と師長の承認の強さを意識し,日常的な承認に踏み出す必要があると考える。 The objective of this study was to qualitatively describe and evaluate how nurse-managers changed after coaching study, to investigate the details of the influence on subsection chiefs, and to consider the use of coaching study and coaching skills in nursing management. A semi-structured interview survey was conducted with three nurse-managers after coaching study, and three subsection chiefs who belong to their sections. Result indicated that nurse managers were practicing coaching although believing their practice to be insufficient ; and the skills practiced were listening, acknowledgment, my-messages and the questioning. The immediate effect of coaching was an increase in sense of self-efficacy and by noticing more about themselves , they were able to adopt an attitude of identifying problems in their present practice. Subsection chiefs recognized changes in nurse-managers and were able to use the efforts of nurse-managers as a model to develop their own awareness of nurse management. The skills necessary for nursing management which were not used enough were listening and acknowledgement. In conclusion, it is suggested that everyday awareness of coaching skills needs to be increased while taking into account the strength of nursing managers' efforts and their effect on subsection chiefs. |
